Responsibilities
Reporting to the Director of People Analytics, the Manager of People Analytics will serve as a strategic business partner and technical leader with a primary focus on Talent Acquisition analytics and advanced/predictive workforce intelligence. Beyond TA, this role is expected to contribute across the full spectrum of People Analytics — driving business impact, process efficiency, and data-driven decision-making wherever workforce insights are needed. This role bridges senior leadership needs with cutting-edge analytics solutions that generate measurable organizational outcomes.
Talent Acquisition Analytics & Strategic Partnership
- Partner directly with Talent Acquisition leadership and recruiting teams to understand hiring challenges and translate them into data-driven solutions that impact time-to-fill, quality of hire, pipeline diversity, and offer acceptance rates.
- Serve as the primary analytics advisor for the TA function, building dashboards, scorecards, and reporting frameworks that provide real-time visibility into recruiter performance, funnel conversion, and sourcing channel effectiveness.
- Design and develop predictive hiring models that forecast offer acceptance, candidate drop-off risk, and requisition aging based on historical TA data patterns.
- Develop prescriptive analytics that generate actionable recommendations for sourcing strategy, interview slate composition, and recruiter capacity planning.
- Build and maintain requisition-level, role-level, and BU-level TA metrics aligned to BD’s talent strategy and workforce plan, connecting hiring velocity to business outcomes such as revenue attainment and team productivity.
- Present analytical findings and strategic TA recommendations to executive leadership including VPs, Talent Acquisition Directors, and HR Business Partners, translating complex technical insights into clear, compelling narratives.
Advanced & Predictive Analytics Development
- Design and develop advanced analytics solutions utilizing predictive modeling, machine learning, and statistical techniques to forecast workforce trends, identify talent acquisition risks, and surface opportunities across the hiring lifecycle.
- Lead the development of predictive attrition and retention models, identifying early warning indicators for new hire flight risk and high-potential disengagement.
- Build regression, classification, and clustering models applied to TA use cases such as candidate quality scoring, diversity pipeline prediction, and time-to-productivity analysis.
- Translate ambiguous business requirements into well-defined technical solutions, developing comprehensive analytics frameworks that address strategic organizational and talent challenges.
- Drive innovation in people analytics by identifying opportunities to leverage BD data assets, exploring emerging technologies (including AI/ML tooling), and implementing industry best practices.
- Employ statistical hypothesis testing, cohort analysis, and A/B testing methodologies to validate TA program effectiveness and generate evidence-based recommendations.
Data Architecture & Engineering
- Oversee the integration and management of complex HR and TA data from multiple sources including Workday, Visier, and other enterprise systems to create unified talent acquisition data views.
- Ensure quality, integrity, and governance of key TA datasets and metrics, maintaining rigorous standards for data validation, cleansing, and testing.
- Collaborate with data engineering and IT partners to architect scalable TA analytics solutions and productionalize advanced predictive use cases.
- Develop and maintain data models, custom TA metrics, and analytical frameworks that enable self-service analytics across the recruiting and HR organizations.
Analytics & Visualization Excellence
- Create aesthetically compelling dashboards, reports, and presentations using Power BI, Python, and other visualization tools to educate, inform, and influence decisions of TA leaders and business stakeholders.
- Develop ongoing operational TA reports and KPI scorecards with data-driven narratives, mastering the art of storytelling with people data.
- Build interactive hiring dashboards that provide real-time insights into pipeline health, recruiter productivity, source of hire, diversity metrics, and offer outcomes.
- Design scenario-based workforce planning models that connect anticipated headcount needs with predicted time-to-fill and sourcing lead times.
Broader People Analytics & Business Impact
While Talent Acquisition analytics is the primary focus of this role, the successful candidate will be expected to contribute across all People Analytics domains as a versatile, end-to-end analytics practitioner who drives measurable business value:
- Partner with HR Business Partners, COEs, and business unit leaders to identify high-impact workforce analytics opportunities beyond TA — spanning retention, performance, succession, learning effectiveness, and organizational health.
- Develop and deliver advanced analytics solutions (predictive models, segmentation analyses, cohort studies) that connect people data to tangible business outcomes including revenue, productivity, quality, and customer satisfaction.
- Serve as an analytics thought partner for HRBP teams, translating complex workforce data into executive-ready narratives and actionable recommendations for business leaders.
- Identify cross-functional connections between TA, retention, performance, and engagement data to surface systemic workforce insights that a siloed view would miss.
- Present people analytics findings to VPs, Senior Directors, and business unit leaders — communicating complex technical concepts clearly to non-technical audiences and influencing strategic decisions through data.
Analytics Process Efficiency & Automation
A key expectation of this role is to continuously raise the efficiency and scalability of how People Analytics delivers value — reducing manual effort, accelerating time to insight, and enabling the team to focus on higher-order analysis:
- Identify and eliminate manual, repetitive reporting processes by building automated data pipelines, scheduled refresh workflows, and self-service analytics tools that free capacity for strategic work.
- Design and deploy reusable Python-based automation scripts and Power BI solutions that standardize recurring analytics deliverables across TA, retention, engagement, and workforce planning.
- Champion a build-once, scale-many mindset — developing modular analytics frameworks and templatized reporting architectures that can be extended across business units and geographies without rework.
- Document analytical processes, metric definitions, and model logic in a knowledge management system to enable team continuity, onboarding efficiency, and auditability.
- Continuously evaluate emerging analytics tools, platforms, and AI capabilities to identify opportunities to increase team throughput and solution quality.
Leadership & Team Development
- Coach and develop team members in technical skills, TA domain knowledge, and business partnership capabilities, fostering a culture of innovation, continuous learning, and analytical excellence.
- Provide mentorship on advanced analytics techniques, data science methodologies, and effective communication of complex insights to diverse audiences.
- Lead and inspire the team to challenge the status quo, automate reporting processes, and continuously improve the quality and impact of TA analytics deliverables.
- Build analytical capabilities across the TA and HR function through training sessions, workshops, and knowledge-sharing initiatives that increase data literacy.
Project & Stakeholder Management
- Lead multiple complex TA analytics projects simultaneously, managing timelines, resources, and stakeholder expectations across different time zones and business units.
- Collaborate with cross-functional teams to identify opportunities for data-driven improvements across talent acquisition, workforce planning, and organizational design.
- Demonstrate exceptional judgment and discretion when dealing with highly sensitive human capital data and high-profile hiring strategies.
- Support ad-hoc strategic initiatives and provide rapid-response analytics for urgent TA business needs.
Candidate Profile
Required Qualifications
- Bachelor’s degree in Engineering, Computer Science, Mathematics, Statistics, Industrial/Organizational Psychology, HR Management, or related technical or business discipline. Master’s degree in STEM field, Business Analytics, or HR Analytics preferred.
- 6+ years of total professional experience with a strong blend of HR, Talent Acquisition, and analytics expertise, including:
- Minimum 5+ years of hands-on analytics experience working with large, complex datasets
- Minimum 3+ years of Talent Acquisition analytics experience with deep understanding of recruiting processes, TA metrics, and hiring lifecycle
- People analytics or workforce analytics experience strongly preferred
- Advanced technical proficiency in Python for data analysis, statistical modeling, and machine learning applications.
- Demonstrated expertise in Power BI, including dashboard development, DAX queries, data modeling, and Power BI administration.
- Strong foundation in SQL, data warehousing concepts, and data engineering principles.
- Experience with advanced analytics and data science techniques including predictive modeling, machine learning, regression analysis, clustering, and classification methods applied to talent or workforce use cases.
- Proficiency in statistical analysis and hypothesis testing with strong applied statistics knowledge.
Deep HR & Talent Acquisition Acumen
- Comprehensive knowledge of Talent Acquisition processes and metrics including requisition management, sourcing, candidate pipeline health, time-to-fill, quality of hire, offer acceptance rates, diversity hiring, and recruiter productivity.
- Understanding of how TA metrics connect to business outcomes such as revenue attainment, team productivity, and workforce readiness.
- Ability to contextualize data within the broader talent market environment and provide strategic recommendations grounded in TA and workforce planning best practices.
- Experience working in enterprise HR environments with complex organizational structures and global workforces.
Leadership & Communication Excellence
- Proven capability to coach, mentor, and develop others, with experience growing technical and analytical talent.
- Exceptional communication skills with demonstrated ability to translate complex technical solutions and analytical findings to executive audiences and non-technical stakeholders.
